چکیده
رشد چشمگیر حضور شرکت‌های کوچک و متوسط در رشد اکوسیستم‌های اقتصادی کشور‌های در حال توسعه، اهمیت مدیریت استعداد به عنوان مهم‌ترین سرمایه سازمانی را دوچندان ساخته است. با این حال ویژگی‌های خاص این نوع سازمان‌ها همچون اندازه و سن شرکت‌ها، چالش‌های اساسی را برای فرایند‌های مدیریت استعداد ایجاد نموده‌اند. هدف پژوهش حاضر بررسی چالش‌های مدیریت استعداد در شرکت‌های کوچک و متوسط از دیدگاه مدیریت زنان است. برای دست‌یابی به هدف این پژوهش ابتدا با استفاده از ابزار مصاحبه نیمه ساختار یافته با ۱۳ نفر مدیران زن شاغل در بخش مدیریت استعداد در این نوع شرکت‌ها، داده‌های لازم جمع‌آوری شده و از طریق روش تحلیل مضمون مورد بررسی و تحلیل قرار گرفتند. یافته‌های پژوهش شش مضمون اصلی شامل چالش‌های محیطی، فرهنگی، اقتصادی، ساختاری سازمان و همچنین ذهنیت مدیریت سازمان و ویژگی‌های فردی استعداد‌ها را نشان می‌دهد. نتایج این پژوهش اظهار می‌سازد زنان در کنار چالش‌ها محیطی و داخلی مدیریت استعداد با چالش‌های اساسی نشات گرفته از ذهنیت مدیران ارشد سازمان و عدم همراهی و اعتماد آن‌ها به شیوه مدیریت آن‌ها و همچنین ویژگی‌های شخصیتی استعداد‌ها و توقعات و انتظارات آن‌ها روبرو هستند و این امر فرایند مدیریت استعداد را برای آن‌ها به مراتب دشوارتر می‌سازد.

چکیده English

The significant growth of Small and Medium-sized Enterprises (SMEs) within the economic ecosystems of developing countries has amplified the importance of talent management as a critical form of organizational capital. However, the unique characteristics of these organizations, such as size and age, present fundamental challenges to the processes of talent management. The present study aims to investigate the challenges of talent management in SMEs from the viewpoint of female managers. To achieve this objective, data were collected through semi-structured interviews with 13 female managers employed in talent management roles within these companies. The data were subsequently analyzed using thematic analysis. The findings reveal six main themes: environmental, cultural, economic, and organizational structural challenges, as well as challenges related to the organizational management's mindset and the individual characteristics of talented employees. The results indicate that in addition to the common environmental and internal challenges of talent management, female managers face fundamental issues stemming from the mindset of senior executives, including a lack of support for and trust in their managerial approaches. Furthermore, they contend with challenges related to the personality traits and high expectations of talented individuals, which significantly complicates the talent management process for them.
